论团队精神培养与作用

很多人对团队的看法,只是一群人在一起工作而已,事实上,“团队”的概念不是那么简单。团队的组成、发展在各个阶段各有不同的挑战,领导者的思维模式和沟通方式将主导团队表现。
团队的种类非常多,国家有国家的团队、内阁有内阁的团队,公司也一样,有经营团队。董事会团队、管理团队、部门的矩阵组织、有任务团队。发展团队组织的过程和一般传统的组织概念不一样。比如,一个在国内发展的企业,有一天要到国外投资,就要组织一个投资团队或先遣部队,他们有一个明确的目标要达到,将原来分散在各地的专业人才,例如财务、营销或工程技术人员整合起来,成为一个有特殊目的的团体。
发展中的团队在不同阶段有不同的挑战,无法过这一关即无法迈向下一阶段,这个过程大概有5个阶段:开始阶段、征召阶段、吸引人才,共同讨论团队的使命和目的;第二阶段,人马集结好,开始在一个目标之下共同奋斗,但这时会产生竞争、内斗,各种人际之间的问题就产生了;接下来就是稳定阶段,大家都清楚自己的角色定位,可以一起工作,这个团队就开始成型;然后就开始了挣扎期,这么多人在一起,每个人的工作方法、步调,对计划执行的轻重缓急都不一样,如何接受新任务,职位如何界定,如何分配,如何让每个人在工作过程中有所成长,这些都是领导者所要做的事情;最后就是终止阶段,目标达成了,团队也就终止了,当然也可能是没有达到目标的悔恨、沮丧与挫折。
成功的组织可能会复制,将组织再扩大,人员重新分配,接受新任务。一个团队的发展,是周而复始的阶段。在这几个阶段中如何去维护,使大家能够很投入,并且在工作中有很好的表现呢?1、领导人应该将团队的表现作为最高表现,而不是强调个人的英雄主义。2、鼓励团队成员之间充分沟通,愿意表达,愿意分离。3、让每个人都产生互相依赖的感觉,发展一个好的关系。4、如果有问题时,应该列为专案,立即处理。5、要求员工有随时做简报和口头报告的能力。6、提供资源和协助,帮助全体成员成长。7、领导者应清楚自己的角色定位;确立任务目标,对员工平等分配,不要高高在上。8、针对每个人对目标的承诺进行监控,但不是传统的管制方式。9、透过工作的挑战、定期训练和生涯发展,来激发成员共同成长。
团队领导者的领导方式会影响到这个团队的成败。
领导方式通常有五种:第一种是人际关系导向,非常重视每个人的感觉,非常强调人际之间的沟通,强调人与人之间的关怀与接纳。第二是团队领导,强调每个人都要参与,每上人都要发表意见,每个人对团队的发展都要有所贡献。第三种是中庸的管理,不过度要求,也不过度苛刻,与工作人员保持适度距离,这种动作只能维持中级的绩效,通常无法达到高目标。第四种是完全以任务为导向,为完成任务不惜牺牲个人的感受,凡事以工作第一,军队就是这种任务型导向,以“高压”管理,工作规定得非常明确,完全是听命行事,以服从为导向。这种领导方式,对个人来说,常会有工作倦怠、职业疲倦,甚至有燃烧怠尽的感觉,这会使很多人逃离这种环境。最后一种是俱乐部的领导方式,大家非常乐观,没有任务,非常轻松,没有工作压力,没有业绩的压力,这不是以任务为导向,只是联系感情。
归纳起来,要发展一个好的团队,首先,要有共同的价值观。这个团队之所以存在,是建立在某个价值的信念之下,大家愿意为此付出,成员之间彼此依赖。群体中每个人都愿意表达自己对事物的感受和感觉,他们不是被压抑的,可以充分表达自己的感想。每个成员也要对团队有承诺,既然被挑选到这个团队中,就要将自己的能力贡献出来,不能留一手,要竭尽会力,为团队创造绩效。
